The Silent Killer of HR Projects
Walk into most Kenyan companies and you’ll find a graveyard of unused software. Licenses paid, servers humming, dashboards glowing – yet the only thing growing is the renewal invoice. According to CIO Africa, 63 % of HR tech implementations in East Africa fail to hit adoption targets within 18 months. The reason is rarely technical; it is behavioural. Staff already juggle M-Pesa, Fuliza, WhatsApp, Gmail and half a dozen SACCO apps. Introducing “one more portal” is the fastest way to guarantee low turnout, bad data, and zero ROI.
At WiseUP, we refused to accept that solving people’s problems had to start with a purchase order. So we went the opposite direction: zero new software for our Grow People package. Instead, we use the two tools already living in every employee’s pocket – WhatsApp and Excel. This article explains why that choice cuts project time by 40 %, slashes cost by KES 2 M, and still delivers board-level metrics.
WhatsApp: The HR Tool Hiding in Plain Sight
Market penetration: 97 % of Kenyan smartphone users open WhatsApp at least once a day (GeoPoll, 2023). That is higher than bank apps, higher than email, higher than Facebook. When we conduct stay-interviews or mood pulses, we meet staff where they already are.
How We Use It
- One-to-one chats: Off-site, no manager, no voice recording. We simply ask: “On a scale of 1–5, how likely are you to recommend this place to a friend?” The reply comes back in seconds.
- Broadcast lists: We send weekly one-word mood prompts (“Happy? Tired? Frustrated?”). Replies auto-feed into an Excel log via free API connectors like Twilio or Ultramsg.
- Policy cheat-sheet: A 160-character summary of the top three policies (tips, leave, discipline) sent as a favourite message staff can forward.
- Voice notes for non-readers: Factory lines with gloved hands prefer 30-second voice replies; we transcribe later.
Security & privacy
- No personal IDs stored in chat.
- Chats disappear after export.
- End-to-end encryption meets Data Protection Act 2019 requirements.
Result: Elgon Cafe achieved a 93 % response rate in week 1; previous email surveys never topped 27 %.
Excel: The Dashboard You Already Own
Blasphemy in the age of Power BI? Perhaps. But Excel is still the most installed software on Earth – and every finance team already owns a licence.
What we build
- Exit-risk heat-map (conditional formatting: red ≥ 8/10 risk score).
- Career ladder drop-down (data validation lists role → skills → pay band).
- Policy quiz tracker (yes/no fields, auto % per department).
- eNPS calculator (simple formula: (Promoters – Detractors) ÷ Total × 100).
Automation without IT
- Power Query pulls CSV replies from WhatsApp.
- Pivot tables refresh in one click every Friday.
- Charts copy-paste straight into board slides.
File size: <2 MB – easily shared on email or USB. No server needed.
The Cost Comparison
| Item | Traditional HR Platform | WhatsApp + Excel |
|---|---|---|
| Software licence (50 users) | KES 1.2 M/year | KES 0 |
| Implementation consultant | KES 400 k | KES 0 |
| Staff training days | 5 days | 1 hour |
| Internet bandwidth | Heavy cloud load | <100 MB/month |
| Time to first insight | 3–6 months | 7 days |
Saving: ≈ KES 2 M in year one – enough to fund a 4 % across-the-board raise.

When We DO Recommend Software
We are not Luddites. If you hit 1,000+ employees or need 24/7 analytics, we will happily migrate you to a low-cost platform (BambooHR, Zoho People) – but only after the process is running and value proven. In other words, we scale up, not out.

The Human Truth
Technology should remove friction, not add features. By using what people already love, we remove the biggest barrier to change: habit. WhatsApp + Excel is not trendy, but it is trusted, cheap and today. And in the business of keeping good people, fast beats fancy every time.
